520 3 |a AbstractIn the hospitality industry, particularly in 4-star and 5-star hotels where service quality is highly dependent on the commitment and expertise of the frontline staff, employee turnover continues to be a persistent and expensive problem. This thesis aims to investigate the main elements affecting hotel staff members' job satisfaction and turnover intentions by learning from both management and employee points of view. Using a case study approach focusing on the Dorothea Hotel, Autograph Collection (5-star) and Eurostars Danube Budapest (4-star), the study combines survey results and semi-structured interviews with operations staff, supervisors, and experienced international employees in the hospitality industry to identify the underlying causes of job dissatisfaction and turnover intentions. Many studies have consistently shown that factors such as leadership style, motivation and purpose, professional development opportunities, work-life balance, and compensation are important factors in employee retention. While competitive salaries remain essential, non-monetary factors, including recognition, emotional well-being, and participation in decision-making, are equally important. Therefore, this article investigates the gap between management perceptions and employee experiences, highlighting the need for a more empathetic, growth-oriented approach to human resource management. Understanding these influencing factors can help hotel management develop more effective strategies to improve employee happiness, reduce turnover, and create a motivated and sustainable workforce. The thesis concludes with feasible recommendations to meet the expectations of modern hotel employees by adjusting human resource policies, leadership practices, and workplace culture.Keywords: Employee Turnover, Job Satisfaction, Human Resource Management (HRM), Employee Retention, Hotel Industry.
